Why employees expect more and how to balance support with resilience

There is absolutely no doubt that since Covid the relationship between work and life has shifted.
We’re no longer happy to settle for whatever working conditions or culture our employer gives us.
Working from home and a more flexible approach has shown us there is more than one way of doing business.
So it is now the case that employees rightly expect more from their employers.
Whether that be flexible working, improved office facilities or stronger mental health and wellbeing support, we want to know that our employer has our back.
That said, not everything in an employees’ life is the responsibility of their boss. The challenge is to meet higher expectations without drifting into over protection that undermines personal resilience.
What changed since Covid
The pandemic proved that flexibility is possible at scale.
Almost overnight, millions of us adopted working from home as standard and made it work. In fact, in many cases we made it work better than the old workplace model.
Having suddenly experienced this autonomy, we are reluctant to give it up. Work also moved into homes, blurring boundaries and prompting a sharper focus on wellbeing.
Meanwhile, talent shortages have made employee experience a huge factor in where people choose to work.
In short, employees now look for workplaces that respect their time, support their health and provide environments that make it easier to do great work.
What employees expect now
Flexible working is no longer a perk but basic expectation for many.
When people do come on site, they want spaces that justify the commute with good tech, quiet zones and areas designed for collaboration.
They want to be assured that mental health and wellbeing support has moved from ad hoc initiatives to a core part of the offer. People want access to trained listeners, clear signposting to specialist services and managers who can have human conversations about workload and capacity.
Underpinning all of this is a desire for fairness, clarity and trust.
Avoiding over protection
Sometimes it can feel as if employees want everything on their terms and expect their boss to solve all their problems.
But supporting people does not mean shielding them from every difficulty.
Over time that can create dependency, erode accountability and increase pressure on managers.
Leaders are not therapists and employers are not families.
A healthy stance is compassionate realism: Acknowledge pressures, provide tools and set clear expectations about performance and behaviour. Resilience grows when people feel supported to face challenges themselves rather than expect others to do it for them.
Practical ways to strike the balance
What does all that look like in your office. Here are some tips:
- Set the deal clearly: Define what employees can expect from the organisation and what the organisation expects in return. Make it specific on flexibility, availability and outcomes.
- Be flexible and accountable: Offer choice on where and when work is done, but define the goals you want achieved. Freedom paired with accountability is a great way of keeping standards high.
- Equip managers: Train managers to have confident wellbeing conversations, spot warning signs and refer to the right support, while holding fair boundaries.
- Invest with purpose: Upgrade office facilities to improve work quality, not just aesthetics. Prioritise reliable tech, ergonomic setups and spaces aligned to real tasks.
- Strengthen support pathways: Provide access to mental health first aiders and support networks. Encourage early conversations before issues escalate.
- Review and adjust: Use feedback and simple metrics to see what is working. Adapt policies to maintain fairness and effectiveness over time.
Employees expect more because the world of work has changed and expectations have matured.
Meeting those needs is compatible with building resilient, high performing teams when support sits alongside clarity and accountability.
